Executive search for plumbing and multi-trade platforms.

INC'D recruits leaders for PE-backed plumbing, drain, HVAC and electrical service businesses.

Plumbing businesses depend on skilled technicians, rapid dispatch, customer trust and local licensing. Growth can come from emergency service, replacement, maintenance, commercial relationships or adjacent trades; each creates a different brief.

Where plumbing searches go wrong.

  1. An operations leader from construction or project work

Plumbing at scale is a dispatch and conversion operation. Call-to-booking rate, average ticket, membership conversion and technician utilization are what matter, and project leaders often misread the model.

  2. A CFO who cannot model memberships

The finance role needs subscription revenue recognition, churn tracking by cohort and the ability to show membership growth as a driver of earnings. Most construction-background CFOs have not built these models.

  3. Underestimating the software rollout

The businesses that integrate acquisitions in weeks rather than months use field service software fully, from pricing books to automated membership offers. That takes someone who has done it across many acquired companies.

  4. Missing the lead pipe replacement capability

Federal lead service line replacement needs regulatory fluency, coordination with utilities, permits at volume and scheduling across many parties. A standard residential service leader is not enough.

The roles, explained.

CEO or President
Sets the pace of acquisitions and makes sure each one moves to flat-rate pricing, shared software and a membership program quickly, while investing in a licensing pipeline that takes years to pay off.
Chief Financial Officer
Works across job costing on commercial work, flat-rate residential pricing and membership accounting, and moves acquired businesses onto a shared financial system fast.
VP of Operations
Owns dispatch, flat-rate pricing discipline and the membership conversation on every eligible visit, and leads the change to flat-rate pricing at each acquired business.
General Manager
Owns a branch or regional P&L across membership growth, technician productivity and turning emergency calls into recurring plans.
VP of Water Treatment
Builds the water quality service line: testing, filtration and softener sales, installation and recurring supplies. A distinct role with its own P&L and a very small talent pool.
Chief Revenue Officer
Runs the full customer funnel, from digital marketing and call center booking to membership conversion and renewal, with the precision of a subscription business.
VP of People and Workforce Development
Builds the apprenticeship pipeline, pay structure and career path that keep journeymen and master plumbers, and manages license transfer across every acquisition.

What INC'D brings.

  • We know which operations leaders have genuinely grown membership plans from a small share of revenue to a large one, and who understand that the first year after an acquisition is where value is won or lost.
  • We know the CFOs who understand subscription economics in residential service: membership churn, customer lifetime value and the link between technician productivity and investor reporting.
  • We understand what it really takes to recruit and keep licensed plumbers: career ladders, apprenticeship partnerships and internal development, not just pay.
  • We follow the leaders developing inside the largest plumbing and home services groups who are ready to run a business of their own.
