Executive search for pool service businesses.
INC'D recruits senior leaders for PE-backed pool maintenance, repair, renovation and route-based service businesses.
Density makes the route valuable.
Pool service combines recurring maintenance, chemical and equipment economics, repair conversion, route density and seasonal demand. Scaling through acquisition requires consistent service and technician retention while routes and systems are consolidated.
We seek leaders who understand both the recurring service book and the higher-value repair and renovation opportunities around it.
Roles we recruit.
What matters in the brief.
- Route density
- Customer retention
- Technician productivity
- Chemical and inventory control
- Repair and renovation conversion
- Seasonality
- Acquired-route integration
The market today.
Figures checked September 2026. Each links to its source.
There are about 10.4 million residential pools in the US.
Pool and Hot Tub Alliance, via AQUA Magazine ↗The Pool and Hot Tub Alliance describes the pool, hot tub and spa industry as a $36.5 billion industry.
StandardsPortal (ANSI), PHTA profile ↗More than 40% of inground pools are in Florida and California, which is why route density in warm-weather markets drives value.

Where pool service searches go wrong.
Replacing a founder with a leader from another trade
Water chemistry, equipment troubleshooting, operator certification and the customer relationships behind strong retention do not transfer automatically from lawn care or HVAC, and customers notice quickly.
A CFO who misreads route economics
Pool businesses are seasonal and valued on route density and customer retention, not trailing earnings alone. Finance leaders from other industries can mistake normal seasonality for instability.
Treating route operations as a dispatch job
The person who plans routes decides how many pools a technician services and how far they drive between them. That drives gross margin more than almost anything else.
Overlooking chemical buying
Buying chlorine and other chemicals at scale, directly from suppliers, is a real margin advantage once a business reaches size.
The roles, explained.
- CEO or President
- Keeps founders, technicians and customers through a fast pace of acquisitions while building route density in core markets. Needs to be credible on the technical work and fluent with investors at the same time.
- Chief Financial Officer
- Models seasonal cash flow, cost per account and the value of acquired routes based on density and retention. Not a general-industry finance brief.
- VP of Operations
- Drives technician productivity and route density across branches, and moves acquired businesses onto shared scheduling, chemical standards and procedures without losing their customers.
- General Manager
- Owns a branch or regional P&L across residential routes and commercial accounts. Commercial work brings homeowners association relationships and state health code requirements that residential leaders may not have met.
- VP of Customer Retention
- Owns retention of weekly service customers through the off-season. A role that barely exists outside pool service, with a direct effect on value at exit.
- Director of Route Operations
- Plans routes and dispatch so technicians spend their time servicing pools rather than driving between them.
- VP of Chemical Procurement
- Negotiates direct supply, manages inventory across branches and keeps chemical storage compliant through seasonal peaks.
- Director of Technician Development
- Builds certified technicians through training and a clear path from route technician to supervisor, which reduces costly turnover.
What INC'D brings.
- We can tell a leader who built strong customer retention from one who inherited mature routes and maintained them. They create value in very different ways.
- We know the finance leaders from HVAC and landscape services who understand route economics and seasonal cash flow, the main crossover group for pool service CFO roles.
- We know where residential and commercial pool leadership overlap and where they do not, so we never present a residential operations leader for a commercial search, or the reverse.
- We assess whether former owners have genuinely moved into platform leadership: building through other leaders, working inside shared systems and staying accountable beyond the original business.
How INC'D searches this market.
We recruit pool-service executives against route density, recurring maintenance, technician productivity and repair or renovation growth. Candidates are assessed for customer retention, inventory control and acquired-route integration in comparable climates. A typical shortlist contains three to five qualified leaders within two to four weeks of engagement.
